If it's below freezing, I wear a Rapha "deep winter base layer". It's a medium thickness 100% wool long sleeve top with thumb loops and a built-in balaclava. With a helmet cover I stay warm without overheating. Above freezing I'm fine with the helmet cover and a Smartwool headliner.
