Try excluding the VM's vmdk file directory from Bacula. My guess is that it is trying to read an ever changing file (the virtual hard disk). If you want to back-up your VMs while they are running, look into automating snapshots and be sure to exclude the portion of the snapshot that is holding the changes (usually name_of_VM-snap.vmdk or something like that.
