Use keyremap for macbook and siel to make the capslock do what you want. Instructions are on applevis. Instructions refer to PCKeyboardHack but that has been renamed to siel. You won't need two keyboards. It's nothing to do with the VMWare settings, those utilities will solve your capslock issues.
