"TCP/IP Illustrated, Volume 1", by Stevens, from Addison Wesley, will
give you all you need.

When Micro$oft is an option, IMHO the OS is always an issue here. What's
the point of using NT to monitor your network, if most of the times you
will have no monitoring because the host went down on some idiocy ?

Ethereal will give you anything useful that the NT tools can do. If you
need the nifty graphics, you don't need network monitoring, you need 
eye candy.
